Parents in China play crucial roles of children learning and they are now more concern about the English ability their children have enhanced which means teacher must pay greater attention to the communication between parents and teacher and the challenge it brings. Thesis Closed policy The closed policy has created difficulties, for Chinese students in methods of learning and in connecting with foreign cultures. Further, students in China are hard to combine the concepts and cultures they have learned to the reality. For example, they will not be able to surf the internet freely and watch the worldwide TV News. (Jian-Hua Xu 2009) It means they do not have chance to explore themselves to different cultures and learning environment. Self-cultivation China technology and Economic has fast developed in the past ten years. Their living standards and environments have improved quickly. However, the attainments in self-cultivation of people do not process that fast. It needs certain amount of time for people to digest and evolve. (Yan-Hua Liu 2009)These situations caused the problem that people in China are not familiar to communicate with people outside the country and enhance new cultures and learning styles. According to the reading materials, this is how intercultural communication takes place. (Carter and Nunan 2001) This will create a conflict between teacher and parents that learning English is not only a school subject or language; it is more like a process of meeting new cultures and enlarging  perspective. Parents also need to be educated to respect and enhance the culture differences. Historical perspective From the historical perspective, the great Chinese thinker and social philosopher Confucius has a great impact on student’s learning habit and influence the way of Chinese thinking. There are a lot of great ideas he had brought up. However, he had brought up one concept that people should not make mistake over three times on the similar subject. Even though his main idea is to share the concept of avoiding make mistakes on the same situation. It is deeply rooted in people’ mind of China which caused Chinese students are very afraid to make mistake in class, even to speak up. (Te-Sheng Ye2011) This situation puts ESL teacher in an awkward position. Students do not speak up in class; it is hard for teacher to assess how much do the students have enhanced in the language and how to adjust the lesson. Therefore, it is important for ESL teacher to communicate with parents about the way of learning English should be bolder and guide their children to learn from asking questions and learn from mistakes. Educational system The Educational system in China is really intense. There are too many people but only a few of them will be able to receive higher and better education. The few famous schools become really hard to get into and the standards become more and more strict. The educational policy makes both students and parents under tremendous pressure and force the competition between students become furious. Parents in China become very aggressive, they are afraid that their children will lose to the others. So, they cram their children with endless lessons after school which blots out the interest and motivation of learning to their children. Learning English is not interesting for Chinese kids, within grade three, they will be able to analyze the grammar error and sentence structures. Their aim to learn English is not communicate, is to score high marks in the non-stop examinations in order to get in good school. It is crucial for ESL teacher to guide those parents to think about learning English is not only to cater with the examinations but to enhance another language. And, to get good scores and get in a good school are just an added value when those children master the language well. Conclusion Learning English is not only between children and the teacher, it needs parents to get involved. The attitudes of parents are matter to the learning efficiency of the children. Teaching English in China is not easy, parts from the perspectives of closed policy, history and educational system, the most important part is to have affective communication with parents. Unless the communications between children, parents and teacher attain balance, the learning efficiency and the added in value will benefit the children the most. It is important for teacher to guide parents to know how to motivate and access in their children’s learning. The right way to educate parents is also a crucial issue to concern. Teacher should cultivate parents instead of seeing English as a school subject, it should be value more as the process will also teach students to experience and explore the world.

Deforestation The Causes Effects And Controlling Techniques Environmental Sciences Essay As we all know that fires, urbanization, and other infrastructures from the main causes of deforestation. Also we All know that living organism in this ecosystem was facing or will suffering from deforestation impact directly or indirectly through other environmental issues that happen because of deforestation. Therefore , in the next few papers we will illustrate to the seriousness and the importance of this problem depending on statistics ,pictures, studies and articles that published on books and internet websites. Introduction Is it right that our planet is under threat of climate changing? It is true that it is related to deforestation? What will happen if we didnt solve this problem? All of these question will be answered in this research. which will give you more information about deforestation, its causes, impacts, some statistics and how we could take people attention to the climatic change and prevent their actions on deforestation to save our planet. The cutting of forests or the destruction of the forests is called deforestation. deforestation term is called in cases that human-induced it or due to the forces of nature as well, so Human are mainly responsible for the destruction. Deforestation for need humans has cut down trees since they first appeared. In modern times the human needs was not limited on food , and shelter, but it surpassed it into weapons ,paper, furniture, paved roads, entertainment places and housing. So, Thousands upon thousands of acres of forest have disappeared worldwide to fill our appetite for wood and land. Deforestation for Profit The governments are often poor and the land is more valuable to large corporations than used for conservation and tourism. for this reason ,in poor countries Governments gives permits and licenses to those who have the money to buy the land and make their money. The activity of Deforestation is a way of making a living, through selling timber , and using the land for growing crops or grazing herds or to provide land for homes and businesses. As you can see in (Figure 1) that companies ,attract and involve the native people who are exist in the forest when they conduct this business. figure : Book: William P. Raising Consciousness Undoubtedly the reason that makes people more aware than ever of the effects of deforestation as more and more people become affected by climate change and extreme weather events which is the most important consequences resulting from deforestation. All of that would make human think of stopping or reduce deforestation activities for maintaining our atmosphere, slowing global warming , protecting us from floods, and ensuring a reliable and sustainable suppliers of natural resources . Body What is Deforestation? Deforestation is the clearing or removal of trees from an area of woodland or forest for many differing reason usually commercial  [1]  . And it also defined as the destruction of a forest and changing the use of the land  [2]  . Causes of Deforestation There are many different causes for deforestation and they vary widely from location to location. As it is known most of deforestation cases happen by human practices. And this idea is true , but also there are some natural causes leads to deforestation such as : firs, natural disasters(floods). Agriculture and Cattle-Raising The expansion of cattle-raising has also been promoted by the World Bank and the Inter-American Development Bank, as well as through tax incentives and has been closely linked to land concentration  [3]  . Cattle expansion in the Amazon in the last twelve years has been phenomenal. During this period, the number of cattle more than doubled, from 26million in 1990 to 57 million in 2002. In the process it has gone from representing 17.8% of Brazils total cattle herd to almost one third (see table 1). It is estimated that nearly all the Amazon forest will be destroyed during the first half of this century if the present trends are increased with the implementation of major infrastructure works in the region.  [5]   Mining In many tropical areas mining is a major cause of deforestation and forest degradation, generating a large number of social and environmental impacts. A recent study published by Third World Network-Africa provides a detailed picture of those minerals in the Wassa West District of Ghana. The main minerals being mined in Ghana are gold, diamonds, bauxite and manganese, but the most dominant mineral commodity is gold.  [6]   Effects of Deforestation Deforestation is a problem with unlimited effects. Environmental problems: Hydrological Studies show that 99% of the water absorbed by the roots moves up to the leaves and evaporates to keep the weather nice and moisture, therefore if trees are cut down it will cause into drier climate. Another important hydrological impact of deforestation is that the soil capacity to store water is affected negatively because after deforestation , litter and other organic residue of plants change soil properties to make it good stores of water. But that water will not stay for long time because it will affected by sun rays which will evaporate most of groundwater. Atmospheric Trees represent a thick cover that prevent the damaging sun rays. And because of deforestation ,the sun rays can deeply penetrate into the forest than before, if that happen trees will wilts and dies . Green house effect: If forest is cut down forest and replaced by vegetation with a smaller biomass per hectare, there is a release of CO2 by burning or decomposition of forest plant  [7]  .Tropical deforestation is a substantial contributor to total CO2 production by human activity ( see table 2.4). Soil Drought: Trees absorb water through their roots and release it into the atmosphere. In the Amazon, half of the water is returned in the trees. If the trees are removed, the region becomes drier because it cannot hold as much water. Mudslides and erosions: Roots are existing to prove the soil ,and by deforestation The land becomes unstable because their are no trees. therefore it causes erosion. Economical impacts: In economic terms, forests does not only provide fuel and wood for industry, but they also provide the medicinal plants , fruit trees and nuts, which is the main source of food for forest dwellers. Also The forest have a large economic and environmental benefits , it is a haven for everyone, as they provide them with a feeling of comfort and peace of mind, and give them the fresh air and gains entertainment that any industrial facilities can not provide them , and beautifully landscaped. Therefore, it provides significant economic value through tourism activity. And when governments encourage individuals to cut trees timber and exercising a certain economic activities detrimental to the environment such as set on fire which leads to over-exploitation of forest wealth and the deterioration of its condition. The consequences of these behaviors are: population migration from these areas and the emergence of the problems such as: poverty, diseases, conflict on food, unemployment. Deforestation and biodiversity: Plants diversity No one can deny that we still rely on plants or herbs in the treatment of some diseases, such as cough, constipation and some skin diseases. we will proof this by these two facts about rainforest plants : Rainforests currently provide sources for one-fourth of todays medicines, and 70 percent of the plants found to have anticancer properties are found only in the rainforest.  [8]   Two drugs obtained from a rainforest plant known as the Madagascar periwinkle, now extinct in the wild due to deforestation of the Madagascar rainforest, have increased the chances of survival for children with leukemia from 20 percent to 80 percent.  [9]  (See figure 2)which is Madagascar periwinkle plant. Animal diversity The human species has been the direct or indirect causes of most of the extinctions, especially through habitat destruction. When Europeans first arrived in the Hawaiian islands , there were sixty-eight unique bird species. of these, forty one now are extinct, mainly because of deforestation to create pineapple and sugarcane plantations, resorts, and cities  [10]  . Fish diversity In this aspect we illustrate that removing forest to build government projects, such as roads and dams, could protect threatened habitat. In the 1960s the Tennessee valley authority (TVA) announced intentions to dam the little Tennessee river for power , flood control, and recreation. opponent fought against this project for years, arguing that the dam was not needed , the cost was too high, the payback was too low, and it destroyed valuable forest , wildlife habitat, native American archeological sites, and recreational, historic, and scenic values. It was revealed that the only known habitat of small paperclip-size fish called the snail darter (percina tanasi) (figure 3) would be destroyed if the river valley was flooded  [11]  . How to Stop Deforestation We know that , stopping deforestation activity definitely not an easy task, but to reduce the impact of rapid spread of deforestation in previous years and to increase consciousness rate we suggest people to : * Try to use the paper more than once. For example, use both sides of paper. * put the paper in recycling paper box. *Use e-mails to aware your friends about impact of deforestation. *Aware about type of wood and avoid the tropical hardwood, such as ebony and rosewood. And make sure the manufacturer can guarantee that the hardwoods were harvested from agro forestry plantations. Also we Suggest government to: *Create law to deforestation: by making law that cutting trees from forests become a crime punishable by law. *Encouraging companies: that working in reforestation by decrease taxes for them and try to give them all help to increase number of those companies. * using selective timber -cutting instead of clear- cutting: because in selective cutting, foresters remove desirable tree species ,like deformed trees to get rid of them. * posting fire danger warnings and sponsoring television and radio announcements  [12]  . *reducing demand on wood by: using thinner saw blades in saw mills, which reduce the kerf ,and improved machines that do a better job of processing logos for plywood along with a host of other technologies. special training for workers could also help reduce wood waste  [13]  . *Farming: is a New methods are being developed to farm more intensively, such as high-yield hybrid crops, greenhouse, autonomous building gardens, and hydroponics. to keep balance between rates of farming and deforestation  [14]  . Conclusion Forests are a source of beauty, food, medicines, also its highly responsible in keeping and sustaining global ecosystems. It is also the home of more than half of all creatures and organisms in this planet. On the other hand we also gain other benefits by deforestation . For example: building the communities, residential houses, factories, and roads ; to be more suitable for the growing numbers of population. By Deforestation we can also convert the forest land to productive land for agricultural uses. As a result, we and all the other creatures on this planet suffer greatly from the consequences of deforestation. So deforestation should be stopped at any cost, especially the illegal cutting of trees. By increasing the government laws and punishment ,and increasing Perception and awareness among people which may leads us to gradual disposal of deforestation. References Books: Edward I. Management Decision Making Process Commerce Essay Decision making process is an important part of new era management. This is the main function of management where the manager responsibility to make a best decision. As define by Baker et al., (2002) in their study, efficient decision-making involve a series of steps that require the input of information at different stages of the process, as well as a process feedback. Managers also should have to involve and reponsibles in ensure the decision making in short-term and immediate goals are aligned to the oraganizations long term objectives. It is also supported by Schwarber (2005) study stated that, it would be a superoir managers responsible to develop decision making in management strategic and decide whom should be involved in the manaement decision making process. Daft (2010) claimed that the model of strategic management in decision making process were developed by Kepner and Tregoe in 1979. This model was also supported by other study Harrison (1996), and Lunenburg (2010) in ap plying Kepner and Tregoes decision making process model, (Harrison,1996; Lunenburg, 2010; Mcshane Glinow, 2010). The function of decision making is to setting managerial objective, searching for alternative, compare and evaluate alternative (Harrison, 1996). According to the rational model, the decision making process can be illustrate into six steps (Lunenburg, 2010). See Figure 1: The first component of decision making process is recognizing the requirement of decision. The requirement can be as a problem or opportunity. A problem can be occurs when the company or organization performance are below their target and unsatisfied. An opportunity will occur when the manager see the good potential to make their achievement exceed their target. Effective leaders would recognize problem situation and play a vital role in coming up with the best possible solution in the decision making process, (Schwarber, 2005). The process of identifying problems requires to be alerted and pay attention towards the internal and external environment, that would be affect the organization directly or indirectly. The external environment would be provided the information towards organizations in assessing their strengths and weaknesses of the organization along with the opportunities and threats in the external environment (Harisson, 1996). Problem situation plays a major role in subse quent steps, thus managers must determine and define the problems situation specifically in achieving the desired outcomes (Lunenburg, 2010). Besides, managers need to recognize the conflicts happened in the organization promptly to makes the effectiveness of management decision making by take in account the element of the internal and external environment (Elbanna, Ali, Dayan, 2011). Problem situation plays a major role in subsequent steps, thus managers must determine and define the problems situation specifically in achieving the desired outcomes (Lunenburg, 2010). For example, the manager of Sugar Bun and other top management are analyse the causes of their business are running with less customer compared to KFC. They also have to recognize the main factors of what and why the problems had happened. After recognized the problems in organization, the second step is generate the alternatives of the recognized problems. In generating the alternatives they should involve numbers of person to help the manager in obtain the needed information, come up with the creative alternative and gain comment (Schwarber, 2005). This is because in this step manager should have generated as many alternative of action as possible to solve the problem. This actually can be done by brainstorming. One of these techniques in brainstorming process is brain writing (Brown Paulus, 2002). A study by Wang (2000) found that in brain writing, group members wrote their ideas on a piece of paper and passed them on to the next group member, who read the ideas, added his or her on idea and passed the paper on. However, there are a few other techniques that can be used in order to accomplish brainstorming process such as mind mapping, restating purposes and weaving points across topic The more important the decisi on toward the organizations, thus it would be lead the more in developing alternatives in achieving the solution of the recognized problems (Lunenburg, 2010). In the situation of company Sugar Bun, after they recognized the poor services as the main problems, the top managements will delegates the task to employees to do brainstorming in creates as many as possible of the alternatives to solve these problems. The potential for generating a lot of ideas is one of the reasons for group brainstorming become the most favourable option for Sugar Bun to choose the best alternative for their recognized problems. Third step in decision making process is evaluates the alternatives in achieving the organization desired outcomes. This step is important to choose the best alternative. In this step, management can rate their alternative and analyse the alternative of causes and effects of choosing among these alternatives (Harrison, 1996). The alternative that is chosen must be acceptable to those who must live with the consequences of the decision. In the Sugar Buns business situation, after they describes all the alternatives in solving the recognized problems, they will evaluate each of the alternatives and select the most promising of several alternative course of action. Sugar Bun rates the alternatives based on what is most important and that would be attract customers to come to their restaurant. The fourth step is choosing an alternative. Managers would evaluate the requirements and generate alternatives in achieve the desired organizations goal, (Baker et al., 2002). The basic judgment should be close to the outcomes or the consequences of the alternative come to achieve the desired goals of company, (Lunenburg, 2010). Among of these alternatives, they found that they should either give more training to their staff or improve the facilities in Sugar Bun Restaurant. This is the alternatives they should be considered in solving the service problems in Sugar Bun. Normally, manager was choosing the decision with the least amount of risk and uncertainty. For example, Sugar Bun are choosing the first alternative to solve the problem which is they have to improve the training to their staff. This alternative can make the customer satisfied with the service and will come to their restaurant again. The fifth step in decision making process is implementing the alternative. Implementing the decision making process is to transform an abstraction into a reality operation in achieving the outcome (Harrison, 1996). A sound decision can fail if implemented poorly, (Lunenburg, 2010). This is the process where the management apply the alternative to their staff or subordinates. All staff who was involved with this decision must know their role to make the best outcomes. To make the employees understand their roles, managers must explain the procedures, rules and the detail about their objective to help them to participate in the problem solving decision. For the example of Sugar Bun, the upper echelons will implement the chosen alternative toward the employees in giving training to enhance their job performance, thus indirectly it will favourably affect the customers satisfaction in receiving good service quality. The evaluating decision effectiveness in decision making process is the final step. The implementing of alternative had to be monitored. An outcome is a consequence of decision making in choosing the given alternatives, (Harrison, Pelletier, Harrison, Pelletier, 2005). It is normally involve significant change in organization and may be also affects it stakeholders. An evaluation step should provide feedback on how well the outcome of the decision is being implemented, and the necessary adjustments are required to align with the organization desired goals (Lunenburg, 2010). Manager should gather the information to determine the successful or effectiveness of the decision. Lunenburg (2010) also stated that the evaluation is important because decision making is a continuous, never-ending process. For example, in Sugar Bun case, the manager has to observe the positive change in their daily operation in dealing with customers after the implementation of the decision done. The manager wo uld retrieve feedbacks from customers as monitor the new alternative of problem solving in order to achieve the desired outcomes. As the conclusion, decision making is a process involving choices. The process generally consists of several steps: identifying problems, generating alternatives, evaluating alternatives, choosing an alternative, implementing the decision, and evaluating decision effectiveness (Lunenburg, 2010). Every step in decision making process is important and managers have to consider it. This is because management goals or targets cannot be achieved without proper decision making process.

Hollowness of European Ideals Exposed in Heart of Darkness and The Hollow Men       Kurtz occupies a peculiar position in Conrad's Heart of Darkness and T.S. Eliot's "The Hollow Men." "Mr. Kurtz, he dead" is the epigraph to "The Hollow Men." Eliot draws an obvious allusion to Kurtz, the morally hollow man in Heart of Darkness. Left to his own devices, Kurtz commits appalling acts such as shrinking human heads and performing terrible sacrifices. Kurtz is armed with only the dubious sense of moral superiority of his culture and the desire to civilize the natives (Dahl 34). This front quickly crumbles when faced with the noble yet savage ways offered by Africa. The crumbling front only leaves a hollow void of desired ideas and morals. This hollowness is what Eliot builds on to develop his own idea of hollowness. Kurtz is an apt example of the hollowness of European ideals that Eliot wanted to expose. T.S. Eliot's "The Hollow Men" uses Conrad's Kurtz to enforce the idea of hollowness found in contemporary Western thought, because Kurtz is a "model European" and rep resents the ideas of the modern Western Everyman.    Kurtz is a prototypal European thinker and citizen. He is the product of idealistic, progressive, and optimistic thought (Dahl 34). Kurtz is a Renaissance man, being a musician, a painter, a journalist, and a "universal genius" (71). So well does Kurtz perform all his duties, Marlow never figures out Kurtz's true occupation. Marlow can envision Kurtz as a "painter who wrote for the papers" as well as a "journalist who could paint" (71). Kurtz's universal talent extends to the field of politics, where he could have been a "splendid leader of an extreme party," in fact of any party (71). Kurtz was highly respected... ...rmany and later in Vietnam and Cambodia (Anderson 404). In all likelihood, Heart of Darkness was just a prelude to the atrocities that could be committed with the continuance of European thought as it was. Eliot explicitly says one of the themes to Part V is "the present decay of Eastern Europe" (Roessel 55). In A Relationship you need: Gendered Communication One of the most important topics in communications is gender communications and that is why I decided to write about it. Gender communication is communication about and between women and men. It is the most important thing to almost everyone in the world. I learned about gender communication in a class last year with Naaeke and I think it is really important to have if any ones wants to have a good relationship with someone and everyone usually wants to build there life through a relationship between a man and a women. To start off a relationship the two in the relationship have to have good communication with each other. The different kinds of communication are linear, interactive, and transactional. Linear communication is a one way conversation. One person takes it over and talks the whole time and the other sits a listens. This could be both a good and bad thing. If the two are both talkers and like to take over the conversation they won’t be good because both are going to want to talk and not listen. Another way to make it bad is if a person doesn’t like a talker then they won’t like someone talking the whole time. The way it is good is when one don’t like to talk and the other does. Interactive is what you can call the nice or polite way of talking to each other. This is the way most conversations between two people on a first date. One listens to the other talk, then they talk and the other listens to them. This way is good because it could make you look polite an d it could make you look like that you are really interested in what the other person is saying. You can really get to know a lot about each other this way as well. The way it is bad is if the person that yo... ...nship and the time our relationship was great was when we had good communication. And because of our good relationship I know that she wants to marry me and I want to marry her and we know it will happen one of these days. We will get married and start a family but with out great communication we probably wouldn’t know or be with each other today. The point that I am trying to make is that if two people don’t have communication in their relationship it isn’t going to work or if it does work the relationship is going to suck. To be able to have a good relationship with some one you have to know what they like and what they don’t like. Justice: Childhood Love Lessons Essay

Scares, bruises, and welts are just some of the marks abusive parents leave on their children. However, spanking and slapping on the hand when disobeying are ways to teach loving discipline. In Justice: Childhood Love Lessons bell hooks claims that â€Å"No one can rightfully claim to be loving when behaving abusively.† Parents that abuse their children do not show or teach love. However, it is unfair to claim that a slap on the hand is considered abuse and the parents that commit this type of action, they do not love their child. There is a difference between physical punishment and child abuse. â€Å"Children from all classes tell me that they love their parents and are loved by them, even those who are being hurt and abused.† (hooks 1). Love is the best feeling in the world because it makes a person feel confident and secure. hooks explains that when asked to define love children say it’s giving hugs and kisses, being sweet and cuddly. (hooks 1). Children believe that their parents do for them. Jackie at the age of four says † Love is when your puppy licks your face even when you left him alone all day.† Love is unconditional, parents can get upset with their children for their misbehaving, but they still love them. They may spank or punish their children for things that they have done wrong but they are showing and guiding them to the right things so they do not end up in the wrong places in life. Parents do what is best for their children they do not want them to struggle through life like they did. Abuse confuses children about love. hooks explains that â€Å"There is nothing that creates more confusion about love in minds and hearts of children than unkind and/or cruel punishment meted out by the grown-ups they have been taught they should love and respect.† (hooks 1). Parents that abuse their children confuse them about love because they believe that their parents love them but when they are being hit with belts, hangers, and wooden spoons it makes them think do my parents really love me or not. Parents that beat  their children with these items are not showing or teaching their children what love really is. Anxiety, depression, dissociation, difficultly concentrating, academic problems, withdrawn and/ or difficulty connecting with other, difficulty sleeping are just some of the possible effects of child abuse on a child’s mental health. The effect of abuse may affect each child differently. While the effects of child abuse can be severe and long- lasting, children who have been abused or exposed to violence can and do go on to have productive childhoods and adult lives. Children that have been abused, their brains tend to develop at an incredible pace during the early development stages of infancy and childhood. Some physical effects of child abuse are bruises, welts, burns, difficulty in working or sitting, torn, stained, or bloody clothing, and possible poor hygiene. children may have eating disorders, use drugs, and/ or harm themselves to cope with the trauma of being abused. There is a difference between physical punishment and child abuse. Physical punishment is done out love to keep a child out of danger, but child abuse is often done by an angry or frustrated parent. Physical punishment is needed in a child’s life to teach them the difference between right from wrong. Spankings are used if a child was told not to touch something, but they do it anyway. Some parents feel that if they spank their child that they will not love them. a child may get mad and resent their parents for spanking, but if the parent goes back to the child and explains that the spanking was not because they were mad or because they do not love them but because they had not done what they were asked. In conclusion, Love and discipline can coexist to an extent. It’s okay for parents to spank a child when they are not listening or slap their hand to keep them out of danger. But parents that abuse their children are confusing their child about the true meaning of love. There is a difference between physical punishment and child abuse.

The organization whose compensation management is fine tuned with respect to company’s budget, internal and external equities of base pay structure are well balanced can have a competitive edge over its competitors in the market because it results in low employee turnover ratio and the human resource of the organization will work with boosted motivation of being secured in their current position. It also helps to grab efficient workforce from the market who are considered as good market player. Hence, if the given case is concerned, the HR manager needs to hire an employee named as Shannon Albright as a financial accountant for its organization, for whom he thinks as a best choice for this position. So, before recruiting her, he has to plan a descent salary package, incentive plan and other benefits that will be offered to her in order to make her accept this proposal. Compensation Package  The compensation package for her would be in accordance with the salary survey research of Boston, MA. Hence according to the salary survey research, the financial accountant is getting base pay of $79,090, $5,140 as bonus and $12,021 other benefits, that makes the overall compensation package of $96,251 annually on average (Salary expert, website). Based on this salary data, the HR manager has to offer some attractive offer so that Shannon’s demands regarding her compensation package are fulfilled. Hence, considering the external equity, manager needs to ponder on the internal equity as well because if it is not concerned it will demoralize the other employees of the organization if the new employee is getting more than its job’s worth as per the organization and it can effect negatively on the new employee when he/she is getting less as per pay structure of the organization which is paying more to other employee but paying less to newer ones. If this case is taken under consideration, than for Shannon, HR manager should offer her little bit more than the average salary of the Boston’s business market, and that is about $100,000 total annual salary, which consist of $75,000 as base salary, $12,000 as performance based incentive bonus and $13,000 as overall benefits given to her by the company. The total salary is also in accordance with company’s budget because of their growing business operations, an efficient financial accountant was necessary to induct. Due to the absence of this post in the organization, there were many delays in their operations with respect to finance, which were resulting in considerable loss to organization on behalf of finance department; therefore, this loss will be covered by recruiting her into the organization. As far as internal equity is concerned, organization’s most of the salary packages are in accordance with market salary packages. Hence, in this way Shannon’s salary is in accordance with external as well as internal equity. Incentive Plan  When the organization targets for specific position and post and there is less number of specialists for that position than organization needs to develop an incentive plan which helps to retain existing employees, and attract new employees to the organization. The incentive plan is generally developed to recruit such employees whose supply is less but demand is more and it also helps to boost the morale of existing employee to perform better because incentives are directly proportional to the performance appraisal of the employees. In this case, HR manager has to develop an incentive plan to recruit Shannon into the organization. The incentive plan consists of incentive options. Although, more than above average of the bonus salary is sanctioned to Shannon according to salary data, therefore theses options will make her achieve that bonus. These options include sign on bonus, project based incentive, compensatory leave, and annual leave (HRM manual, 2000). Sign on bonus consists of $5000 written agreement between organization and Shannon, that by accepting this offer, organization will give her this much amount at the end of the year of her joining. Later on, this payment will be included in project based incentive, which will be given to her on completion of successful project at the end of fiscal year, but for the first year of her joining that amount is not more than $7000. Similarly, she will be given compensatory leaves for doing extra work and that leaves will be given to her whenever she desires. In a year, she will be having one month leaves and that will be her annual leave incentive option. Benefits Plan As per existing policy of the company she will be offered other benefits as well which are mainly focused on health and welfare of an employee. The specific portion of the total salary consists of benefits plan, which is aligned to give above mentioned benefits to her. The welfare and health benefit plan include retirement plan, saving plan, medical insurance, dental insurance, etc. (ConocoPhillips, website). A specific portion of funds will be allocated to above mentioned benefits plan. This is the investment that will be done by the company itself for Shannon. Conclusion In a gist, an efficient compensation management by HR manager produces a unique competitive advantage over its competitors because if organization is not doing well on its part with respect to development of its human resource, it won’t be able to collect good intellectuals in its organization. An organization with strong and efficient workforce can achieve remarkable goals even with limited resources and capabilities. In this regard, the management must accelerate their generosity in giving good compensation packages.
